Product Management Executive Search

Product Management Executive Search

Exec Capital provides senior product leadership recruitment for UK firms across SaaS, fintech, healthtech, edtech, marketplaces, e-commerce, and broader product-led businesses. Senior product appointments — Chief Product Officer, VP Product, Head of Product, Director of Product Management — have moved substantively from technical management into senior commercial leadership over the past decade. The CPO role increasingly sits at C-suite level alongside CEO and CTO at product-led firms. Substantive accountability extends beyond product roadmap and engineering partnership into commercial strategy, customer experience leadership, pricing strategy, and (at the most senior level) substantive co-leadership of the firm’s commercial agenda. The candidate market reflects this — strong senior product leaders are increasingly assessed on commercial credentials alongside product credentials, and the pool of genuinely senior product talent in the UK is narrow.

Our practice covers UK senior product appointments across firms making their first dedicated senior product hire, scale-ups building substantive product organisations, and PE-backed and listed firms refreshing senior team composition with established product functions. Every senior product mandate is led personally by Adrian Lawrence FCA.

A Note from Our Founder — Adrian Lawrence FCA

Senior product appointments are particularly sensitive to one specific calibration question: whether the firm needs senior product leadership that operates as commercial strategy, or senior product leadership that operates as technical product management at scale. The two are substantively different roles, draw on substantively different candidate pools, and produce substantively different commercial outcomes. The pattern that recurs is firms briefing senior product searches at the role-title level — \”we need a CPO\” or \”we need a VP Product\” — without working through which of these calibrations the firm actually needs. Strong candidates evaluate this dimension carefully; specifications that don’t address it produce predictable mismatches at the offer stage or in the first six months.

At Exec Capital we run senior product searches with the commercial-versus-technical calibration worked through at the front of the brief, alongside the broader senior team interface — particularly the CTO, CEO and (where relevant) CMO and CCO. Strong senior product candidates evaluate firms carefully on these dimensions. Every senior product mandate is handled personally — there are no junior account managers running these searches at Exec Capital, and the substantive complexity of senior product leadership warrants substantive senior-search-practitioner engagement throughout.

Senior product roles we recruit

Chief Product Officer (CPO). Senior C-suite product leadership at substantive firms. The CPO typically reports to the CEO and carries substantive accountability for product strategy, the senior product organisation, customer experience leadership, and (at the most senior level) substantive co-leadership of commercial strategy alongside CEO and CRO/CCO. Common at scale-ups Series C and beyond, established SaaS firms, and PE-backed product-led businesses.

VP Product. Senior product leadership at substantial scale, typically reporting to CPO at the largest firms or to CEO at firms without a CPO layer. Substantive accountability for the product organisation, product roadmap delivery, and senior product talent management. Common at scaling SaaS firms (Series B-C), established product organisations, and at the senior level beneath CPO at the largest firms.

Head of Product. Senior director-tier product leadership, typically the most senior product role at mid-market firms or the operational product lead under VP Product/CPO at larger firms. Substantive accountability for product strategy execution, product manager team leadership, and the substantive partnership with engineering, design and commercial teams.

Director of Product Management. Senior product management leadership with substantive scope across multiple product lines or product areas. Common at firms with substantive product portfolios where directional product leadership is needed across business units.

Group Product Manager / Principal Product Manager. Senior individual-contributor product roles at the most substantial firms, where senior product leadership is delivered through specialist senior PMs alongside management hierarchy.

The four senior product calibrations

Senior product roles vary substantively by firm context. Strong searches calibrate the brief explicitly to the firm’s specific calibration rather than generic role descriptions.

Commercial-strategic CPO. Senior product leadership operating substantively as commercial strategy. Pricing, packaging, monetisation, market positioning, customer segmentation. Common at SaaS firms where product strategy is substantively commercial strategy. Strongest candidates have substantive commercial credentials alongside product depth.

Technical-engineering CPO. Senior product leadership operating substantively in partnership with engineering, with substantive accountability for technical product strategy, platform architecture decisions, and engineering organisation interface. Common at deep-tech firms, infrastructure SaaS, and developer-facing products. Strongest candidates have substantive engineering credentials alongside product depth.

Customer-experience CPO. Senior product leadership operating substantively in partnership with marketing, design, and customer success. Substantive accountability for end-to-end customer experience as expressed through product. Common at consumer-facing SaaS, marketplaces, and customer-experience-led firms. Strongest candidates have substantive design and customer-experience credentials.

Portfolio-managing CPO. Senior product leadership at firms with multiple substantive product lines, with substantive accountability for portfolio strategy, resource allocation across products, and (often) M&A integration of acquired product organisations. Common at established product-led firms with mature product portfolios. Strongest candidates have substantive prior portfolio-leadership experience.

The candidate pool

Five pools recur in senior product search. Sitting CPOs and VPs Product at peer firms. Most direct pool, with substantive sub-sector specificity (B2B SaaS, fintech, marketplaces, consumer apps, etc.). Step-up candidates from Director of Product roles at larger firms. Natural growth pool for VP Product appointments and (where the firm is willing to invest in stretch) for CPO appointments. Senior product leaders at the largest firms transitioning to scale-up CPO roles. Common pool — senior product leaders at large established firms looking for material equity participation and substantive scope. Senior product consulting partners transitioning. Less common but meaningful for transformation-led versions of the role. Successful product founders transitioning to corporate product leadership. Strong pool for firms wanting substantive new-product-building credentials.

The substantive shape of the candidate pool depends materially on the firm’s calibration (commercial-strategic, technical-engineering, customer-experience, portfolio-managing — see above) and on the sub-sector. Strong B2B SaaS senior product candidates rarely transition straight into consumer marketplace senior roles, and vice versa. The substantive sub-sector specificity warrants explicit treatment in the brief.

Compensation and structure

Senior product compensation in the UK has shifted substantively over the past three years. Substantial growth in senior product compensation at PE-backed and VC-backed firms — driven partly by US comparator pressure on UK-headquartered SaaS firms competing for talent against US firms with US compensation expectations — has substantially raised the senior end of the UK product market. Headline base salaries at CPO level at scale-ups now commonly sit in the £180-250k range, with substantial equity participation that for strong CPOs at successful firms produces multi-million-pound outcomes at exit.

For substantive treatment of UK senior compensation including 2026 ranges and the major equity structures relevant to senior product appointments — sweet equity for PE-backed firms, EMI options for VC-backed firms, RSU grants at US-headquartered SaaS firms — see our Executive Compensation Guide and Equity and Incentives Guide.
