Chief Innovation Officer Recruitment

Chief Innovation Officer Recruitment

Exec Capital provides senior Chief Innovation Officer (CINO) recruitment for UK firms across listed, private, PE-backed and family-controlled businesses. The CINO role typically sits at the C-suite alongside the CTO and Chief Strategy Officer, and carries substantive accountability for the firm’s innovation agenda — new product development, R&D direction, emerging technology adoption, digital transformation programmes, and (often) new business unit incubation. The role takes substantively different forms depending on firm context: at established firms, the CINO often leads transformation of legacy capability; at scale-ups, the CINO is closer to a product-led commercial role; at industrial and pharma firms, R&D leadership dominates. UK senior CINO hiring is shaped by the substantial variation in what firms actually mean by the role, with strong specifications calibrated explicitly to the firm’s specific situation.

Our practice covers UK senior CINO appointments across firms at different innovation maturities — from those making their first dedicated innovation appointment to those refreshing senior team composition with substantive existing innovation function. Every mandate is led personally by Adrian Lawrence FCA.

A Note from Our Founder — Adrian Lawrence FCA

CINO appointments are particularly prone to one specific failure mode: ambiguity about what the role is actually supposed to deliver. Strong CINOs deliver substantive commercial outcomes — new revenue streams, materially improved product portfolios, transformed operating capability — within realistic timeframes. The pattern that recurs is firms appointing CINOs with broad innovation remits but no measurable outcomes against which to assess progress, with the result that the role drifts and senior commitment ebbs. The fix is substantive specification work at the brief stage about what success looks like in twelve, twenty-four and thirty-six months.

At Exec Capital we run CINO searches with the success-criteria question worked through at the front of the brief. Strong candidates evaluate firms carefully — the realistic innovation agenda, the existing R&D and product capability, the executive team’s substantive commitment, and the firm’s track record on innovation. Every senior CINO mandate is handled personally — there are no junior account managers running these searches at Exec Capital.

What the Chief Innovation Officer role covers

The substantive CINO role typically covers four dimensions, with weighting varying substantially by firm context.

Innovation strategy and portfolio management. The firm’s substantive innovation agenda — which areas the firm is investing in, what the realistic time-to-impact looks like, and how innovation portfolio is balanced between incremental and material change.

R&D and product development leadership. Particularly central in industrial, pharma, healthcare and technology firms. Senior leadership across research programmes, product roadmaps, and the substantive technical decisions underpinning new product development.

Digital and technology transformation. Where the firm’s innovation agenda is dominated by digital and technology change, the CINO often co-leads transformation work alongside the CTO. Common in financial services, retail and broader enterprise contexts.

New business unit incubation. The dimension where strong CINOs deliver the most material commercial value — incubating new business lines, ventures or capabilities outside the core business and (where successful) transitioning them into substantive standalone units.

The candidate pool

Five pools recur. Sitting CINOs at peer firms. Most direct pool. Step-up candidates from VP Innovation or Heads of Innovation roles at larger firms. Natural growth pool. Senior R&D leaders (Chief Scientific Officer, R&D Director) transitioning to broader innovation leadership. Common pool in pharma, biotech and industrial contexts. Senior strategy and consulting partners transitioning. Particularly common for transformation-led versions of the role. Successful entrepreneurs and ex-founders transitioning to corporate innovation leadership. Strong pool with substantive new-business-building credentials.
