Global senior search is the area where conventional executive search methodology breaks down most often. Strong candidates for international roles are typically already employed in senior positions at firms that have invested substantively in their development; they don’t respond to advertised search exercises; their decision to move is shaped by considerations that domestic senior candidates don’t share — partner careers, children’s schooling, geopolitical considerations, tax structuring across multiple jurisdictions, and personal relationship to specific cities or regions. The substantive search work that produces strong cross-border outcomes addresses these dimensions explicitly rather than treating them as edge cases.

The four global search mandate types

Senior global search at UK firms typically falls into one of four substantively different mandate types, each with distinct candidate pools and substantive search dimensions.

UK firms hiring senior international leaders. A UK-headquartered business hiring a CEO, CFO, COO or other senior leader who brings substantive international operating credentials. The candidate pool extends beyond UK-based candidates to include international senior leaders willing to relocate to the UK or operate across multiple geographies. Substantive considerations include UK visa and immigration status (where relevant), relocation packages, tax structuring across jurisdictions, and (for FCA-regulated firms) the substantive Form A approval timeline for non-UK candidates.

UK firms hiring senior leaders for international subsidiaries. A UK firm with overseas operations hiring senior leadership for those operations — typically COO, Country MD, regional CEO. The candidate pool is centred in the geography of the role; the search dimensions include in-country market knowledge, language credentials where relevant, and the substantive understanding of how the local senior leadership relates to UK headquarters governance.

International firms hiring senior UK talent. An overseas-headquartered business hiring senior UK leadership for UK operations — UK Country MD, UK CEO, UK CFO. The candidate pool is concentrated in UK-based senior talent; the substantive search dimensions include UK regulatory familiarity (particularly for FCA-regulated firms), commercial cultural fit between the UK senior team and the international parent, and the substantive standing the UK leader will carry within the broader group.

The substantive cross-border dimensions

Five dimensions warrant explicit treatment at the brief stage on global senior mandates.

Visa and immigration. For non-UK candidates moving to UK roles, the substantive immigration timeline (Skilled Worker, Global Talent, or other route) and the firm’s sponsor licence status. For UK candidates moving to overseas roles, the equivalent in-country immigration framework. Both add substantively to the senior appointment timetable.

Compensation calibration across jurisdictions. Headline compensation that fits one jurisdiction may fail in another due to tax differences, cost-of-living variation, currency volatility, and local market norms. Strong cross-border offers calibrate compensation to net-of-tax outcomes for the candidate, not gross-of-tax to the firm.

Tax structuring and residency. Senior international leaders frequently warrant substantive tax advisory engagement on residency, domicile, equity structuring across jurisdictions, and pension/long-term incentive treatment. Strong searches incorporate this work into the offer-stage timeline rather than discovering it as a blocker.

Family and personal considerations. Senior international moves involve substantively more personal complexity than domestic moves — partner careers, children’s schooling, parental care, healthcare access. Strong searches address these dimensions in candidate engagement rather than waiting for them to surface as offer-stage blockers.

Regulatory dimensions. For FCA-regulated firms hiring senior international candidates, the substantive Form A approval timeline and fit-and-proper assessment for non-UK candidates. For non-UK regulators (CSSF in Luxembourg, BaFin in Germany, AMF in France, FINMA in Switzerland, MAS in Singapore), the equivalent local frameworks. Senior international searches at regulated firms warrant explicit regulatory dimension at the front of the brief.
